Le recours aux suppressions d'emplois n'est plus réservé aux seules entreprises dont la santé économique vacille. Il est devenu un véritable outil de gestion que les managers sollicitent de manière proactive pour accroître la compétitivité de leur entreprise ou pour atteindre des objectifs financiers de plus en plus exigeants. Témoin de cette évolution, le vocabulaire consacré évolue. Désormais il convient de parler de mutations économiques plutôt que de restructurations. Ce changement bouleverse les grands compromis sociaux du siècle passé et déstabilise les habitudes du dialogue social. L'incertitude qui entoure ce type de pratique conduit à élargir la négociation aux fondements économiques de la décision. Cette recherche se donne alors pour objectif d'appréhender l'effet de la présence syndicale sur les décisions de suppression d'emplois. Construite autour de la mise en discussion des approches issues de la science économique et de l'analyse sociocognitive, elle montre que les syndicats sont un élément du contexte sociocognitif de la décision. Ainsi, les syndicats ne pèsent pas uniquement sur les paramètres économiques de la décision mais également sur le processus décisionnel lui-même. L'analyse empirique repose sur l'articulation d'approches quantitatives (exploitation de l'enquête REPONSE de la DARES) et qualitatives (étude de cas d'un équipementier automobile)

As the target of few studies by Management Sciences, sustainable mobility devices are facing a surprising paradox: whereas they are the result of combined normative and societal pressures, they appear to be only remotely connected to concerns of economic performance, even sometimes considered as "peripheral" and borne by isolated characters within a given company.Those devices are unique because they operate both at the organizational level (Management deployment, changes in work organization, personification of the subject, etc...) as well as at the individual level (changes in mobility practices, impacts on life courses, personal environmental sensitivity, etc...). This doctoral thesis aims at studying the dialectical legitimacy of those emergent CSR devices.Two enterprise case studies, Credit and Green Energy, indicate that the process underlying the emerging legitimacy of such a device is linked to constantly interacting and mutually influencing individual and organizational dimensions. Our research shows how the Project Manager's actions and status, as well as the networks he can activate, can weaken or enhance the legitimacy of the studied device.This research also mentions some delegitimation attempts on the device at the organizational level, as well as avoidance strategies at the personal level. Their identification is paramount to developing practical actions on resistance points, and enacting a global approach to the introduction of emerging internal CSR devices

Carried out within a CIFRE convention, this thesis studies the articulation of CSR policies in a multinational retailer. Articulation is understood in its double meaning: linguistic on the one hand, to signify the expression of a policy from its conception to its implementation; mechanical on the other hand, to signify the link between several elements, in this case between several policies integrated into a global CSR strategy.Drawing on academic studies on CSR conceptions and practices, remarkable for their diversity and their evolution over time, the empirical investigation uses a large amount of data from interviews, participant observations, internal and public documents to produce case studies and comparative analyses in order to evaluate the current and potential synergies between CSR approaches.Two policies, the first anchored in the HR function, the second in the Purchasing one, are analyzed in depth thanks to a long immersion not only in these entities at headquarters but also to shorter stays in the French and Chinese subsidiaries as well as in the Corporate CSR Department.The diversity policy was driven by anti-discrimination legislation in France, the site of the parent company, particularly regarding gender equality. Based on this national constraint, the Group has created international networks, incorporated the issue into its International Framework Agreement and supplier contracts, and obtained recognition from international organizations. A convinced institutional entrepreneur led this approach, which then benefited to a diversity policy consisting mainly in placing relatively disparate approaches under the CSR umbrella. The Filière Responsable Gidana (FRG) policy was initiated as an innovative project of purchasing food products in terms of risk control and strengthening relations with producers. This project expanded gradually into new products and different subsidiaries, when the CSR Business Case allowed the buyer/quality expert duo to agree on demonstrating commercial performance, until it became an institutionalized policy in the company with standardized selection, deployment and evaluation systems. A comparison of the Diversity and FRG policies reveals strong divergences in terms of motivations, deployment modes, management systems, and the actors who carry them hardly interact. The Corporate CSR department does not succeed in coordinating two heterogeneous approaches, focused on conforming to legislation and legitimization versus developing core business innovation. It is possible to propose a typology of CSR approaches, by observing these policies and including more broadly other identifiable actions in the company. Two axes, one that of the scope in terms of geographical, temporal and content extent, the other that of the orientation in terms of inclusion of the external environment or limitation to the internal processes, allow to draw four ideal types: punctual actions, experimental projects, extension of approaches and finally institutionalized policies. These types can also be considered as stages in the process of developing CSR policies. While the Diversity policy begins in an institutional form to be then extended inside the company, the FRG policy is grafted onto the core business to become institutionalized gradually.The thesis ends with a reflection on the possible future(s) of the CSR approach in the fast-changing environment of the retail industry with the rise of e-commerce and proposes status quo, pessimistic and optimistic scenarios

Ce travail de recherche s'intéresse aux nouvelles formes de gouvernance partenariales et non pas seulement actionnariales induites par les démarches de Responsabilité Sociale des Entreprises (RSE). Ces formes de gouvernance interrogent notamment le management des ressources humaines et les pratiques de participation mises en œuvre à l'égard des salariés. En effet, c'est à travers une participation individuelle directe ou indirecte, par l'intermédiaire des instances représentatives du personnel que les salariés peuvent faire entendre leurs revendications et exprimer leurs besoins et attentes au sein de l'entreprise. Les pratiques de participation contribueraient ainsi à la mise en œuvre d'un comportement socialement responsable tout comme la RSE contribuerait à un management responsable en prenant en considération les parties-prenantes de l'organisation. Par conséquent, la question est de savoir si les entreprises actives en matière de RSE, et notamment dans son volet social, mettent en œuvre des pratiques concrètes en faveur de leurs salariés dans le souci de leurs intérêts à travers des formes de participation et d'expression. Autrement dit, il s'agit de mettre en lumière le lien entre les pratiques de participation et la RSE. Le travail s'appuie sur une enquête réalisée au sein de PME luxembourgeoises. Des modèles de régression logistique montrent que la RSE dans le domaine social serait positivement associée au recours à des pratiques de GRH participatives par les PME. En revanche, le lien entre les pratiques de négociation avec les délégués du personnel et les pratiques de RSE semble moins étroit. Si la RSE ne favorise pas la négociation, elle semble néanmoins favoriser la consultation des délégués du personnel. Aussi, l'engagement RSE des PME associé à des pratiques de GRH participatives, n'indique pas que ces pratiques se substituent à la participation représentative. Ces travaux mettent plutôt en exergue une complémentarité des modes de participation et d'expression dans le cadre de la RSE
